It is a service-based company, so you can't expect hardcore development in every project. They put you on roles different from what you were trained on. Salaries are low. The appraisal process doesn't really reward the good candidates.
Improve your appraisal process. For the past ~7 years, you have not changed the starting salary of a new joiner. Make onshore roles temporary, on a rotational basis, so that everyone gets an opportunity.
