Difficult to find work-life balance. The ones who try to maintain it by efficiently completing work within office hours are discouraged (no hike, no promotion). Project depends on luck and not on merit, and there is no option for you to get out of it either. The only way that is left is to resign.
Don't treat your employees as robots. If you are extracting the work of five from one, give them the motivation they require to toil so much.
People will leave if they get way below than what they deserve, as is the case now.
