It might vary across teams, but at least for mine:

• Decent pay and benefits.
• High-impact projects, even for new grad engineers.
• Lots of opportunities to work on new things and grow from these experiences.
• Teammates are nice; more senior people are supportive and care about your learning and growth.
• On-call can be chill (but can be stressful in some other teams).

• Strict, tight deadlines.
• Too much frugality: The company can have better pay and benefits as a FAANG company, especially given that lots of SDEs are on-call.
• Can be very competitive and at times stressful because of the pressure to perform well.

Give actual competitive pay and tangible benefits that make people desire to work here, instead of just hiring a bunch of Diversity & Inclusion people and calling that a good effort to become "World's Best Employer."
