Raises have been getting squeezed the last 5 years. I received multiple 10%+ raises in the first 10 years of my career but only saw inflation adjustment raises the last 5 years, including a year when I received an annual ranking given to the top 5% of the company.
Go back to a meritocracy where quality employees are rewarded for being good. The focus on cheaper labor overseas will come back to bite you because you get what you pay for.
