Very good culture, but the grad recruitment can be ripped off

Pros

Good culture, many nice people, reasonable work-life balance for juniors, and many talented people.

Cons

We have a lot of grads on my team with years of industry experience. Some are very accomplished, even for the exact same position they are doing at Deloitte. But since they took a career break and completed a master's degree, they are brought back to us as grads.

What is bad is some of them are more experienced and produce better quality work than the senior consultants we hire laterally (they get twice the pay). It is not unusual to see the grads end up helping senior consultants to fix their deliverables.

This is very unfair. But from the business point of view, it is good and helps the organization save huge costs. Since Deloitte has a big name, they are able to attract those experienced talents to join as a grad.

Later hired senior consultants can get more salaries than some internal managers who do way more work and are more capable than them.

Advice to Management

We need to be more transparent about pay grades and pay people based on their competencies, rather than whether they are internal or lateral hires. This way, high performers who actually contribute to the company won't leave because they aren't getting the recognition they deserve.
