If you want to develop yourself and your work to get recognized, then the company might not be for you. You may put your heart into projects and work all day and night, but in the end, your work will not be very appreciated.
On the other hand, others who might not do so much but talk to management get promoted. The Amsterdam team is one example where people don't bring much value to the company but get paid better than others, receive stocks, etc. The company is full of politics, and many people stay in their comfort zone. They don't accept criticism due to the company culture. Senior employees are usually underpaid. Also, managers always say, "If you are here for money, then it is not your place." Why are people in the company? To have fun or to learn ethics? Of course, they want to get well-paid, come on. Some people are in the company for the wrong reasons. The company now tries to hire cheap labor to prevent people from asking for more salary raises. I think the people in the company should initiate an employers' association to assure salary increases that guarantee at least the inflation rate in the country.
Don't waste your time here if you want to build a good career. Every day is important for your career.
Re-evaluate the skills of your employees and keep only those who are professional.
Change the hiring mindset: if you want to leave, just leave, and we can hire anyone from anywhere.
Keep experienced people who bring high value to the company and reward them.
Challenge the people who are in their comfort zone.
If you don't want to negotiate salaries, then don't ask people to come to all-hands meetings. We are really tired of the statement, "you come by your own legs to the company" or "we don't take your passport when you enter the company." Just don't do these meetings, please.
