Pros

ASML is known for good products and is the market leader in EUV technology.

Nice and modern offices. The Silicon Valley Campus was built brand new in 2021.

The cafeteria offers subsidized food of good quality. Gym located onsite and free to use 24/7.

Cons

The overall compensation and benefits package is not competitive in comparison to other Bay Area companies.

Poor work-life balance. Many employees are forced to work evenings and weekends for no extra compensation and very little recognition. This becomes challenging, especially for employees with families and children.

No active programs, benefits, or policies exist that promote a healthy work and life balance.

Top-down, old-school management. The majority of all decisions are made in the Netherlands. USA and other regions are not involved or influential enough to be part of the decision-making process.

Several manager and director positions outside of the Netherlands are very often ceremonial positions with no real influence.

Opportunities to learn and grow are very limited. It is almost impossible to excel in your role or to get promoted. This affects productivity and morale and is causing a very high employee turnover.

Toxic and cutthroat culture. Employees are not speaking up to suggest improvements due to retribution fears from management.

Advice to Management

Using an unbiased third party, a compensation and benefit audit should be conducted so that the correct salary ranges and benefit package can be defined.

Provide stronger guidelines and training to reduce the amount of overtime and weekend work that is being enforced.

An improved work-life balance culture should be promoted, and this needs to come directly from ASML leadership.

Relocate some executive and senior positions from the Netherlands to other regions. This will ensure more involvement from other countries and regional offices.

Encourage open and honest communication so that smaller issues can be addressed before they become problems. Improvement suggestions and new ideas should be heard and encouraged without fear of negative consequences.

The campus in Silicon Valley is overcrowded. Either acquire more office space or allow for more remote working arrangements.
