Passionate founders, widely used products, and some great people.
A lot of tech debt, not a great focus on quality, and dodgy middle management.
Stop "promoting" engineers into management. Stop calling management "leaders". Create better career progression in the engineering streams and separate Tech and People management.
Your best managers are outside hires with lots of experience.
