The promotions and appraisals process is opaque. It's difficult to understand why some decisions are made. Visibility within the company and with peers is very important to allow promotion; i.e., just delivering at a very high level on your project work is not enough. The balance here is not quite right between core delivery and community contribution.
Sort out the transparency of the promotion and appraisal process and be more honest on salary.
