Managers are just idiots. They do not value your contribution. If you get a bad rating in some quarter for any crappy reason, that will become your benchmark. Similar for a good rating. There is a lot of politics. You need to be in the right team.
Be open and don't punish mistakes, rather understand that they are a big opportunity to learn.
