Some projects allow home office. Sometimes the opportunity arises to work on good projects where you can learn very interesting things.
My perception is that the reward for effort needs to be improved. There are no incentives and they exploit a lot.
I would say that they don't know how to take advantage of or cultivate the enthusiasm of new people and they even extinguish the "flame".
