Cons

My 1.5-year tenure with the OVN team was the most detrimental experience of my career.

Talented, sincere, and honest individuals are consistently undervalued and stifled within this environment.

The management team exhibits a level of incompetence that surpasses any I have encountered. Their performance falls far short of even basic scrum master standards.

The US-based senior management demonstrates a profound lack of awareness regarding the team's culture and dynamics. They exhibit no interest in understanding the ground reality or challenging the prevailing status quo.

A highly problematic structure exists where individuals at the same individual contributor (IC) career grade report to managers at the same career grade. This fosters a hostile environment where managers routinely claim the contributions of their team members as their own. One manager explicitly stated regarding a team member's initiative, 'Politics are at play; do not pursue this initiative. Even if you do, you will receive no credit or recognition.' Furthermore, promotions are often based on headcount rather than merit, and accountability is entirely absent.

Decision-making is driven by instinct rather than data-backed analysis and structured problem-solving. Despite over five years of development, the OVN product remains a sub-optimal solution. Leadership frequently discusses productivity, but code quality is neglected. There are no structured retrospectives on defects or comprehensive future roadmaps.

Advice to Management

Advice for OVN Management:

  1. Foster a Culture of Meritocracy and Transparency:
  • Implement a fair and transparent promotion process: Move away from headcount-based promotions and prioritize merit, performance, and contributions.
  • Establish clear performance evaluation criteria: Ensure that employees understand how their performance is measured and evaluated.
  • Address instances of credit-snatching: Implement mechanisms to ensure that individuals receive proper recognition for their work. Encourage managers to acknowledge and celebrate team contributions.
  1. Improve Management Competence and Accountability:
  • Provide management training: Invest in training programs to enhance managers' leadership, communication, and project management skills.
  • Establish clear accountability for managers: Hold managers accountable for their decisions and actions, including their impact on team morale and performance.
  • Implement regular feedback mechanisms: Conduct 360-degree feedback reviews to gather input from team members on management performance.
  1. Strengthen Communication and Collaboration with US-Based Senior Management:
  • Establish regular communication channels: Implement regular meetings and communication channels to facilitate open dialogue between US-based senior management and the OVN team.
  • Conduct on-site visits: Encourage senior management to visit the OVN team to gain a better understanding of the team's culture and dynamics.
  • Solicit feedback from the OVN team: Actively seek input from the OVN team on strategic decisions and initiatives.
  1. Implement Data-Driven Decision-Making and Structured Problem-Solving:
  • Establish a data-driven culture: Encourage the use of data and analytics to inform decision-making.
  • Implement structured problem-solving methodologies: Train team members in problem-solving techniques such as root cause analysis and design thinking.
  • Conduct regular retrospectives: Implement regular retrospectives to review projects, identify areas for improvement, and develop action plans.
  • Focus on code quality: Implement code review processes and enforce coding standards.
  • Create a roadmap, and stick to it.
  1. Improve Team Morale and Create a Positive Work Environment:
  • Address concerns about hostility and negativity: Take steps to address any instances of hostility or negativity within the team.
  • Foster a culture of open communication and feedback: Encourage team members to share their ideas and concerns.
  • Recognize and reward employee contributions: Implement programs to recognize and reward employee contributions.
