Advice to Management

Don't be afraid to centralize management a bit more, particularly when it comes to people's performance. Teams have a lot of power, causing people's experience during their time at Shopify to be very dependent on the team they work for.

While I've heard of people who have had amazing experiences, I've also heard of cases where people were not treated very fairly and somewhat inappropriately (all dependent on the team lead) because there is no centralized system to manage performance company-wide.

Advice to the CEO: Don't act like it's impossible for leads to behave inappropriately with who they manage. When asked such questions, don't make it seem like you doubt this stuff happens at the company. Rather, make the effort to look into it and fix it if it is happening.
